Leading Practice Change Projects Essay
Various practice problems exist in an organization. DNP-prepared nurses play a major role in leading practice change projects in their organizations. They are expected to exhibit high-level leadership skills and use their competencies, strengths, and management skills to lead the implementation of practice change projects. Interprofessional collaboration, effective communication, and leadership ethics are important considerations when leading practice change projects. This assessment presents the application of leadership skills in leading practice change in the hypothetical practice gap identified in week two. The identified practice gap was a high number of pressure ulcer cases in a long-term care facility due to inadequate prevention interventions and knowledge of prevention. The hypothetical practicum project that will be the focus of this assessment is an introduction of ripple mattresses as one of the pressure ulcer prevention interventions in the facility. The application of interprofessional collaboration, communication comportment, and leadership ethics in managing this project will be discussed.
Interprofessional Collaboration in Leading Project Teams
Interprofessional collaboration means bringing together members of the different disciplines involved in the project to work together in all project phases to enhance adequate involvement and promote project success (Wei et al., 2022). Several professional teams will be required to work together in the proposed project, including the institution leaders, executive management, nurses, assistant nurses, physicians, social workers, and caregivers. To begin with, I will select a team comprising representatives from all the interprofessional teams involved. I will work closely with the representative team to lead the other team members and ensure that they are informed on the way forward, decisions, and roles and that there is easier and more timely communication. Nachbagauer (2022) notes that decision-making is mainly easier when working with a smaller team than a large one. Secondly, I will ensure that the teams clearly understand the roles they are expected to play in the project. I will also ensure that feedback from all teams is welcomed and incorporated into the practice change project.
Creating an Environment of Mutual Respect and Shared Values
One of the significant challenges that may arise while working with an interprofessional team is failure to respect each other and lack of common values. However, respect and shared values enhance collaboration and project success. As a project manager, I intend to foster an environment of mutual respect by treating all professionals equally and showing them that all teams are equally important in the project. Additionally, I will lay out the project’s core values at the beginning of the implementation, which will be the common values respected and guiding all teams toward project success.
Facilitating Team Roles and Flexibility to Perform Effectively
To facilitate team roles, I will ensure that roles are clear and distinct and that all teams know what role they are expected to play, the expected outcomes, and their contribution to the project. Every team will be assigned roles that align with their specialty and scope of practice to enhance performance flexibility. Roles will also be assigned based on what a team does best, and the teams will be involved in role assigning, thus enhancing flexibility and effective performance.
Communication Comportment in Project Management
Project managers are expected to uphold a professional demeanor while communicating with the project team and stakeholders (Alvarenga et al., 2020). It is integral for the project manager to have communication guidelines to serve them throughout the project. The communication guideline I will apply in the project will include six steps, namely selecting a communication format, setting a communication goal, identifying stakeholder recipients, identifying communication method/channel, determining the communication frequency, and the person responsible for providing communication updates. All the steps will differ depending on the communication content and the intended recipients. For instance, meeting invitations to the executive can be sent through emails, while clarifications to nurse assistants can be made through verbal communication,
Verbal and Non-Verbal Communication Competencies
Effective leadership requires having verbal and non-verbal communication skills and competencies applied at a doctoral level. Communicating leadership using verbal communication involves using spoken words to convey a message to the team members. The professional competencies in verbal communication will include speaking clearly, being concise and precise, and being ready to make clarifications. Additionally, the competencies I will apply in non-verbal communication include maintaining eye contact, nodding when having a conversation, and showing a desire to speak using the raised hand gesture.
Written Professional Communication
Written communication demonstrates effective leadership and professionalism while interacting with project team members and stakeholders. I will ensure I use a formal and authoritative leadership tone in my writing and standard language. For instance, I will ensure that my language use is free of bias, comprehensive, and also understandable to all team members. Additionally, when offering a rationale and backup for the project intervention, I will include synthesis and a summary from different evidence sources, thus maintaining a professional comportment in my writing and communication to the executive and other stakeholders.
Leadership Ethics
Leadership ethics involves maintaining an ethical conduct as a leader, developing standards, and fostering an environment for other followers to maintain high ethical conduct. I intend to create a consistent image of ethical comportment while implementing the practice change project by leading as an example using the transformational leadership style, displaying high ethical conduct, and empowering my team to uphold ethical conduct. My team is expected to employ the principles of leadership ethics, including honesty, integrity, respect, transparency, trust, and fairness.
Balance an Ethic of Justice with an Ethic of Care
According to Juujärvi, Ronkainen & Silvennoinen (2019), the ethic of justice focuses on maintaining equity and fairness by applying ethical principles, while the ethic of care focuses on maintaining relationships by meeting the needs of others and avoiding hurt. Using the transformational leadership approach, I will balance the two by treating project team members equally and promoting respect and dignity among interprofessional teams, thus maintaining their relationships.
Conflict Resolution Approach
Project managers should be equipped with conflict management skills and competencies since conflicts are bound to occur when working with a diverse team. The conflict resolution approach that will be used among the project team in cases of bullying or disagreements is the collaboration approach. The collaboration approach will be used with bilateral and multilateral negotiations whereby the conflicting parties will converse to identify a common-win situation.
Lead Social Justice Change within the Project Environment
Leading social justice change entails leadership that reduces discrimination and bias by employing equitable treatment for all (Warner, 2020). I intend to ensure that the project intervention is implemented even to patients from minority groups to address bias, counter inequities, and combat social injustices. Additionally, the project team will not discriminate against professionals based on cultural differences and thus apply cultural humility.
Conclusion
Interprofessional collaboration, communication comportment, and leadership ethics in project management are critical skills required to implement practice projects. Interprofessional collaboration enhances the involvement of diverse project team members, thus promoting project success. Communication comportment helps maintain professionalism in the interactions between the project manager and the team/stakeholders. Leadership ethics helps the team uphold ethical conduct throughout implementation. Effective communication as a DNP-prepared nurse in leading a practice change project enhances interprofessional collaboration, helps the team move together in the implementation, promotes sustainability, and enhances leaders’ support, leading to project success.
