Effective Approaches in Leadership and Management
Leadership is a broader concept compared with management in the light of nursing practice. In comparison, managers are also leaders, their management majors on realizing organizational goals. On the other hand, leadership occurs when an individual attempt to influence the behavior of an individual or group vertically or horizontally in the organization for whatever reason (Field & Brown, 2019). In nursing, there are issues of practice that require both the leader and the manager to effectively show leadership and management to realize the organization’s goal. While there are practice issues in nursing practice that impact the quality of care and patient safety, leaders and managers can use practical approaches to address them. The purpose of this paper is to describe the different methods of nursing leaders and managers to the issue of nurse turnover in practice.
Nurse Turnover
Nurse turnover is when a nurse decides to leave a healthcare institution for any given reason, and it may occur at any time. The turnover happens typically due to retirement, the nurse changing profession, or working at a different institution. Nurse turnover disrupts healthcare services, staffing processes, leadership, and managerial processes, health organization finances, and extrapolates costs. The hospital leaders and managers indicate that the nurse turnover cause increased cost, i.e., recruitment and training cost for newly hired nurses. Turnover leads to a shortage of nursing staff that adversely affects patient satisfaction and outcomes (Magbity et al., 2020).
How Nurse Turnover Affects Quality of Care and Patient Safety
Nurse turnover in hospitals and health facilities lessens the effectiveness and productivity of delivering care and may also increase operating costs (Temkin-Greener et al., 2020). Further, when nurses are allocated to the same patients, they can form personal bonds, leading to better health outcomes. In the event of a turnover, the disconnect in patient-nurse unique bond leads to a decline in the patient’s health outcome. Patients in understaffed facilities face an increased rate of in-hospital mortality, a higher risk of infection, a rise in postoperative complications, and a more significant number of falls. Therefore, nurse turnover leads to interruptions, which increase patient safety errors (Temkin-Greener et al., 2020). Units without enough nurses on staff may require excessive overtime shifts or routine double shifts, which lead to burnouts of nurses leading to medical error occasioned by exhaustion of the personnel, hence increasing mortality rates.

Rectifying Nurse Turnover through Professional Standards of Practice
The professional standards of practice delineate a competent level of nursing care as shown by the critical thinking representation known as the nursing process. The nursing process includes the components of assessment, diagnosis, outcomes identification, planning, implementation, and evaluation (Cao et al., 2020).The nurse leader or manager needs to apply these standards to rectify the issue of nurse turnover by conducting timely assessments to determine factors that may lead to the challenge in the organization. Leaders typically supervise nursing teams and ensure the overall success of the unit or hospital as a whole. For instance, budgeting is the responsibility of a nurse manager (Pishgooie et al., 2019). The role of a nurse leader is to motivate the nursing subordinates. Resolving conflicts is the responsibility of both the nurse leader and the nurse manager. In the light of the Environmental Theory of acting to utilize the patient’s environment to assist in patient recovery: the nurse leader and manager have the role to initiative and configure environmental settings appropriate for restoring patient’s health and the external factors. Nurse managers supervise nursing staff to adhere to best practices and procedures (Pishgooie et al., 2019). Another approach to be applied by the nurse managers is to collaborate and work closely with the human resource department concerning specific nursing staff needs of every unit and help recruit the best nursing staff for the posts (Joel, 2017). This ensures that the nursing staff picked fit the roles and harmoniously work within the organization’s culture and skill fit.
Additional Aspects Managers and Leaders Need to Initiate to Ensure Professionalism
Professionalism in nursing means providing high-quality patient care while still upholding accountability, respect, and integrity. Professionalism is essential in nursing because it ensures that nurses achieve the highest standards of care for their patients; leaders can initiate a program for recognizing and encouraging the staff who perform exemplarily (Franjić, 2020). They can begin independent and innovative practices. Further, they can create positive inter-professional collaboration to acquire more skills. On the other hand, managers can initiate advocacy programs for patients and the staff to facilitate growth and create good working conditions for nurses, hence helping nurse retention.
Leadership Style that Best Address the Nurse Turnover
Effective clinical management and leadership guarantee a high-quality health care system that coherently provides safe and efficient care in current clinical settings. Hence, it is obliging for healthcare givers and managers to identify the leadership styles and theories relevant to their nursing practice. Nursing is a people-centered profession, and therefore the issue of leadership is crucial for success (Huberts, 2018).Nurse managers’ leadership styles are an essential determinant of nurses’ job satisfaction and retention. The participative leadership style best addresses nurse turnover because the style is founded on democratic comprehension. In this leadership style, the leader co-operates with team members in their unit in the decision-making process (Magbity et al., 2020). Therefore, the unit members feel included, engaged, and motivated to contribute. The leader will typically have the last word in the decision-making process. Thus, the leadership style best fits nurse turnover mitigation since it upholds collaboration, inclusivity, and teamwork critical in nursing practice.

Issues of practice in nursing exist and require both the leader and the manager to effectively show leadership and management to realize the organization’s goal. The practice issues impact the quality of care and patient safety. Nurse turnover is when a nurse decides to leave a healthcare institution for any given reason, and it may occur at any time. However, nurse turnover can be revised and mitigated through the professional standards of practice that delineate a competent level of nursing care.
