Definition/Explanation of the selected nursing concept:

Some of the famous healthcare organizations across the globe thrive because of the effective leadership running through all the departments. Healthcare leadership is the management of all resources to meet the desired patient outcome and meet the desired quality. The recent healthcare system has been racing towards applying better and subjective leadership styles that can have a positive impact on the success of an organization (De Brún et al., 2019). Effective leadership is essential in implementing reforms and shaping the corporate culture in the healthcare setting. While healthcare organizations are known to be nonprofit, traits of profit-oriented organizations are found in recent healthcare management. These features are significant in managing the health sector, from not only registering losses but also counting its progress in terms of quality and safety of patients. Therefore, the leadership adopted in healthcare would define its success or failure to meet the desired patient outcome.

Numerous attributes define effective healthcare leadership. These attributes include understanding hospital goals, recognizing employee potential, and promoting a sense of belonging. These three attributes define a great leader in healthcare as they allow the leader to oversee all operations in healthcare. All the departments and activities in healthcare are interconnected (Belrhiti et al., 2018). This association requires a leader who would develop an effective interdisciplinary team to oversee the success in all these departments as this would lead to the overall better performance.

The antecedent of the concept

On most occasions, effective leadership styles result after a benchmarking session that allows a clinic to adopt various measures that would gear it towards the desired success. The styles of leading often vary depending on the situation. While one healthcare organization would apply servant leadership to meet the desired patient outcome, some might apply transformational leadership styles to meet the desired objectives (Jambawo, 2018). Therefore, it would require the organization to conduct an effective analysis of a leadership style before its application. For instance, if the proposed leadership style would allow the healthcare system to solve most of its problems, it would imply that the leadership styles suffice to help the organization thrive or solve its current issues. Again, the healthcare organization’s board can decide to change the leadership by hiring a new manager. The new management would come with various styles and measures that aim to solve the problems the clinic might have faced in the past (Jambawo, 2018). However, the role of a leader in any healthcare setting is to enhance quality, reduce the cost of healthcare and increase access to healthcare services.

The consequence of the concept

Poor leadership does not only affect the organization but also impacts patients and healthcare workers negatively. Studies show that more than 30% of healthcare organizations fail each year because of poor leadership (Alilyyani et al., 2018). Bad governance is felt throughout the organization. For instance, the corporate culture would become meaningless where leaders might think everything is as planned, but the employees are in complete disagreement. Such leadership is defined by a lack of clarity, inconsistent communication, and high uncertainty about the institution’s goals and objectives (Alilyyani et al., 2018). Poor leadership in healthcare would be evident from low employee morale, high employee turnover, and difficulty sustaining success. Poor leadership is the main enemy of progress in healthcare, as it hinders all departments. Instead of registering success, the organization would start recording enormous losses defined by poor quality and patient safety.

Model Case:

John Hass, a 45-years old male, has been appointed the CEO of a Texas pediatric hospital. He took over the organization at a time when the clinic recorded the highest infant mortality rate in history. He also recorded the highest number of nurses fleeing from the clinic to search for greener pastures as the clinic could not manage even pay their salaries. The clinic is suffering losses inform to unpaid salaries and suppliers. The board trusts that John will give the clinic the glory it deserves in the community by solving all the issues affecting the clinic. John starts by examining the current issues affecting the clinic. He then selected five trusted healthcare workers to head different departments at the clinic. The focus was on the nurse manager as he was sure that the success and relationship developed with the current nurse would raise the quality of healthcare. After one year, the mortality rate reduced by 14%, implying that the clinic was slowly regaining its quality. John Hass believes that the fundamental unit of success starts with the effective management of the employees. They are the ones with the ability to raise the standards of delivery in the clinic that would raise the quality. At the end of the third year, Texas pediatric hospital was the best performing children’s hospital.

This model case has numerous attributes of an effective leader. John Hass depicts the attributes of a servant and transformation leader majoring in the development of employees to derive the desired success. He works around the clock to ensure that his trusted departmental heads drive their departments to success. John joined the clinic to derive the desired change and ensure it regained its lost glory.

Theoretical Applications of the Concept:

This concept analysis can be summarized by using the transformation leadership theory, which is the most applicable in this case. The theory focuses on the development of employees to derive an organization to the desired success. This theory is significant in explaining ways of developing a culture of success in healthcare. Jambawo (2018) explains that many modern organizations are racing towards applying this model because of its positive impact on the success of profit and nonprofit organizations. The theory focuses on developing teamwork with the employees and acting as an example for the success required. This theory has been significant in helping various organizations drive positive changes.

Reflection:

Throughout my learning session on leadership, I have gained more insights into the concept of leadership and the requirement of a leader in the healthcare setting. This study has also been significant in understanding the roles of a leader and a manager. Healthcare settings require more leaders than managers. While leaders aim to understand their subjects and solve their problems, managers are more focused on registering success irrespective of employee welfare. A leader with both managerial and leadership qualities would best fit the healthcare setting as they focus on allowing the employees to feel a sense of belonging in the healthcare setting. I can relate to why many healthcare organizations need a leader who is able to drive positive change. I intend to use transformational leadership qualities such as selflessness, honesty, integrity, and inspiring others to design the required success. Now, I understand the qualities that make a good leader in healthcare and would be striving to ensure I incorporate these qualities in dealing with my colleagues at work. My dream of becoming a better leader is slowly taking shape after researching leadership in healthcare. Many things that I did not understand about leadership are currently understandable, and I would practice the traits daily.   I believe that this research will help me grow as a nurse leader and develop effective ways of developing others into becoming leaders who are problem solvers.
